Thought Leader Interview with Phil LeNir: Coaching Ourselves
Phil LeNir had a problem. The three rounds of layoffs and offshore outsourcing of work to the Ukraine had pushed his managers into uncharted territory. They didn't know how to deal with these new challenges. Phil would have liked to send his managers to a top end development program like the IMPM but he had no budget or time. Sound familiar? With McGill's Henry Mintzberg he hit upon a solution - Using relevant managerial topics and their own experiences, managers coach each other!
Professionals like engineers, accountants, and marketing analysts receive extensive training in their technical area as a matter of course. But many are at a loss in the difficult area of managing people. Large companies like GE have well developed programs to train, mentor and nurture managers. But many other companies do not have the resources of GE. What can we do instead? Phil LeNir developed an approach and material to get managers to coach themselves. David Creelman sat down with LeNir to discuss how we can coach ourselves.
DC: Phil is going to take us through the challenges he faced and the novel solution he found to help his managers become better managers. When did you first get involved in this business issue of needing to train managers?
PL: I have been involved in hi-tech all my life, first as a developer and then as a manager for many years. About three years ago, my firm, as many firms at the time, was going through a series of changes. We had come off the dot-com high and we were acquired by a larger firm. We had gone through several rounds of lay-offs and this larger firm was very much into offshore developments so we moved or outsourced a lot of our engineering work. My team leads were becoming managers who had to manage these offshore engineering teams. They were coming to me and asking me as the director, what can we do? How are we going to make this happen? We don't have any experience. We are not sure what to do.
DC: So this is people in their first managerial job. They had been successful as technical professionals and now you are asking something different from them. And how big an organization are we talking about?
PL: We were about 1,500 people at the time.
DC: It's nice that the managers were speaking up and asking for help. So what did you do?
