Armed with advanced technology, greater flexibility, better knowledge management and enhanced benchmarking, HCA was able to meet and exceed key survey objectives in 182 hospitals and 94 surgery centers. HCA even matched its highest-ever participation level in the shortest-ever administration schedule.
At the outset of their relationship with Foresight, HCA's Organizational Effectiveness staff explained why they needed better survey technology to measure the performance of their 191,000 employees. They wanted to place ownership of the process and outcomes at the lowest management level; provide a faster, simpler way to disseminate reports; and hold managers accountable for following up on their results.
Using state-of-the-art technology and proprietary software, Foresight's staff provided online tools to help lower-level managers design the organizational reporting structure prior to survey administration. Foresight also created an online site where managers could track participation daily by department and built action planning, ad hoc reporting and customized features into the system.
HCA also wanted greater flexibility to align the survey with its Healthy Work Environment (HWE) initiative and expand its focus beyond the basics. So Foresight helped them identify survey items that specifically measured areas of engagement and critical drivers of a healthy workplace. And HCA used Foresight's multi-tier, research-based Employee Engagement Model to address not only the basics of engagement but other issues HCA had identified as important.
In addition, HCA needed greater knowledge management capability to identify and learn from top managers. "Our organization is geographically spread out across the entire country," explained Donna Yurdin, AVP, Organizational Effectiveness. "One of the issues we have faced over the years is how to effectively disseminate knowledge and share information with all of our managers. Foresight was able to create a knowledge management tool and best practices site. More than that, they showed us how to effectively optimize its use."
As a follow-up to previous employee surveys, HCA had compared their results only with other healthcare companies. Foresight's much broader normative data allowed them to benchmark with other high-performing companies of similar size and scope, as well as other healthcare organizations.
After working closely with Foresight's staff to identify and implement changes, HCA soon realized a value-added benefit.
